Key Trends
In the past quarter, we saw an increase in senior leadership hires/promotions across CFOs, Operating Partners, HR/TA, as well as IR/BD leaders. While deals/exits are picking up in a notable way, PE firms continue to face challenges with extended hold periods. They’re struggling to retain PortCo talent, find/hire PortCo leadership, and AI-fluent, operationally-focused leaders who are crucial for driving value creation. This pressure is forcing firms to urgently redefine their talent and incentive strategies.
PE’s Extended Hold Risk
Extended holding periods have reached an average of 6.4 years in 2025, creating a significant retention challenge in PE. Standard 4-to-5-year executive equity vesting periods have come and gone, and many times, there is still no near-term liquidity event. PortCo executives continue to exit only to re-up in a new PortCo, and the best of them have many options to choose from when they do move. PE investors must redesign incentive plans to align key talent with the full, extended life cycle of the investment.
The demand for C-suite and VP talent within PortCos remains competitive due to a supply shortage and high-stakes deals. This tight talent market is putting continuous pressure on firms, resulting in sharply elevated compensation for the proven leaders needed to drive and steer value creation across all sectors.
The AI-Driven C-Suite
PE firms are aggressively recruiting operating talent with proven experience in leveraging artificial intelligence and data analytics to drive margin growth and operational efficiency. This talent is crucial, as firms view successful AI integration in PortCos as a key driver of competitive advantage and premium exit valuations.
